Since launching in February 2024 with backing from Hyperion Equity Partners, Ranger Fire Security has transformed into the leading one-stop provider for fire and security services across the UK and Ireland. The Group has completed 16 strategic acquisitions to date, and through investments in technology and talent, now offers a comprehensive range of services at regional and national level across a network of specialist fire and security solutions providers.
As part of creating the Ranger family and vision, the new Group recruited Director of People Vicki Osunde to build and develop Ranger’s people strategy. In April 2025, working directly with Phil White (TLD’s fractional General Counsel already advising the group), Vicki embarked on a critical employee terms harmonisation project to create a single vision and alignment between its various businesses.
This relationship has since developed into an ongoing partnership built on responsiveness, clarity, business understanding and strong delivery.
Ranger faced a delicate challenge: introducing new standards and common provisions across the new group without damaging the goodwill and excitement generated in its workforce. The project tackled multiple people-related challenges, from dealing with legacy contracts and gaps inherited through the acquisitions, to harmonising terms for over 202 employees. The Group needed to lay groundwork to tackle high churn rates and talent scarcity within the engineering workforce, working with a lack of HRIS and inconsistent data availability.
Vicki needed compliant, practical communication materials for employee town halls, and wanted to build foundations for future training and support for line managers on employment law. She has described engineer retention and talent pipeline development as her biggest strategic challenges, making legally robust and well-handled people processes essential.
Working closely with Vicki, Phil provided detailed contract harmonisation support. This included reviewing existing legacy contracts and materials, developing new employment templates for a variety of different roles with different requirements and needs, and helping with consultation communications messaging to create a positive story that would gain workforce buy-in and engagement.
Phil identified compliance risks and advised on recommended structure, supporting Vicki with the sequencing of the project: contracts first, then policies, then handbooks. He guided Ranger through the consultation requirements, reviewed town hall communication packs to ensure legal accuracy with a positive tone and developed comprehensive FAQs to manage objection handling effectively.
Throughout the project, Phil delivered practical, accessible employment law support with immediate responsiveness and short-notice availability. He explained legal concepts clearly without jargon, working collaboratively with Vicki to talk things through together.
The project delivered significant business impact. Two hundred and two contracts were reviewed and harmonised, with only six employees requiring formal consultation. Zero employees left the business as a result of the harmonisation. The approach received strong board approval and endorsement from the business teams, improved confidence and consistency across HR processes, and built continued trust in TLD as an ongoing strategic partner.
Vicki emphasised that she had never experienced such a smooth harmonisation process in previous businesses. “It’s been amazing,” she said. “Phil made the whole harmonisation process easy for me. His support was detailed, thorough and practical — and we didn’t lose a single employee. He never made me feel like just one of many clients. I could ask any question, anytime, and he was always ready to help. He understood our business extremely well and gave clear advice that helped us manage risk confidently.”
Phil continues to help the Ranger Group with a wide range of commercial issues such as disputes support, procurement, and building contracting and compliance processes. Outside of this, Vicki and Phil continue to work together on policies and handbook development, people processes for new acquisitions, future employment law training for managers, and strategic support around workforce planning and retention. Vicki also has access to TLD’s wider employment specialists as needed. The relationship remains ongoing and strong, with multiple opportunities to continue supporting Ranger’s exciting growth story.
